Question Compensating technicians

Hi all,
It was great to get to know some of you at the Huge Convention a couple weeks ago. We're a SoCal based company that's doing residential and small to mid-scale commercial window cleaning. We're currently paying our guys on an hourly basis. It's working out okay with a lot of supervision/oversight from me and our GM. However, we're strongly considering going to a percentage system. A few questions:
1.) Is this how most window cleaning companies are paying their team?
2.) If so, what is the appropriate percentage? (We want to pay our guys as competitively as possible while still keeping the company profitable).
3.) If there's more than one technician on a crew, how is the percentage split up?
